COVID-19 Sürecinde Performans Değerlendirme Çalışmalarına İlişkin Banka Çalışanlarının Görüşlerinin Belirlenmesine İlişkin Bir Alan Araştırması
Özet
Bu araştırma, COVID-19 salgını sürecinde İstanbul ilinde bulunan 14 kamu ve özel banka şubesinde görev yapan 300 çalışanın katılımıyla, bankacılık sektöründeki performans değerlendirme uygulamalarına ilişkin görüşlerini, yaşadıkları sorunları ve beklentilerini belirlemeyi amaçlamaktadır. Kapsamlı literatür taraması ve Personel Değerlendirme Ölçeği kullanılarak gerçekleştirilen araştırmadan elde edilen bulgulara göre; çalışanlar mesleki bilgi ve becerilerini yeterli görmekte, çalışma ortamının hijyen koşullarından memnuniyet duymakta ve performans düzeyleriyle ilgili geri bildirim aldıklarını belirtmektedir. Ancak katılımcıların geneli, pandemi döneminde bankacılığa olan sevgilerinin azaldığını, aldıkları ücretlerin yaptıkları işe göre yetersiz kaldığını, kurumların terfi ve kariyer planlamasında adil davranmadığını, performans değerlendirmelerinin objektif yapılmadığını ve yöneticilerle olan kişisel ilişkiler ile dostlukların süreci olumsuz etkilediğini ifade etmişlerdir. Ayrıca SPSS ile gerçekleştirilen farklılık analizleri sonucunda; cinsiyet, yaş, eğitim durumu, medeni durum, gelir seviyesi, çalışılan departman, banka statüsü ve bankanın pandemi döneminde çalışanın yanında olup olmaması gibi demografik ve mesleki değişkenler ile performans değerlendirme görüşleri arasında istatistiksel olarak anlamlı bir farklılık bulunmamıştır. Sonuç olarak, banka çalışanlarının pandemi sürecinde uygulanan performans değerlendirme sistemini yetersiz ve güvenilmez bulduğu tespit edilmiş; sürecin motive edici, adil, şeffaf ve verimli şekilde yönetilmesi gerektiği vurgulanmıştır.
This study aims to determine the views, problems experienced, and expectations of bank employees regarding performance appraisal practices in the banking sector during the COVID-19 pandemic, with the participation of 300 employees working in 14 public and private bank branches in Istanbul. According to the findings obtained through a comprehensive literature review and the Personnel Evaluation Scale, employees consider their professional knowledge and skills sufficient, are satisfied with the hygiene conditions of their working environment, and state that they receive feedback regarding their performance levels. However, the majority of participants expressed that their passion for banking decreased during the pandemic, their compensation was insufficient relative to their work, institutions did not act fairly in promotion and career planning, performance evaluations were not conducted objectively, and personal relationships or friendships with managers negatively affected the process. Furthermore, difference analyses conducted via SPSS revealed no statistically significant differences between performance appraisal views and demographic or professional variables such as gender, age, education level, marital status, income level, department, bank status, or whether the bank supported its employees during the pandemic. In conclusion, it was determined that bank employees found the performance appraisal system implemented during the pandemic to be inadequate and unreliable, emphasizing the necessity of managing the process in a motivating, fair, transparent, and efficient manner.
